Following pandemic-driven disruptions, the entire world of work changed, and many organizations are just now adjusting to the new normal. In the face of change, employee retention remains a top concern. How best to improve your retention strategy?

    What are we getting wrong about retention? 

    Business owners understand the need to improve retention, but addressing high turnover requires a deeper understanding of the “why” behind attrition. Because it’s natural to want to tackle problems with immediate solutions, many organizations simply gather HR leaders together to hammer out a one-size-fits-all fix. Unfortunately, handling turnover is not that simple, and in most cases, a single solution isn’t the best method. To develop a solid strategy for improving retention, leaders must investigate and understand the root causes of attrition well before they begin designing solutions to combat it. 

    Those solutions mustn’t be knee-jerk reactions to losses due to attrition. Before you design a strategy, it’s important to focus on exit patterns: Why are employees leaving, and where are they going? Seek feedback from workers who give notice — an exit interview, a phone call, even a quick conversation — so problem areas are defined and clarified for intervention. And rather than examining the numbers related to turnover, shift the focus to its underlying causes.     The real cost of poor retention 

    How important is retention? The answer depends on how much money your organization can afford to lose. Employee turnover costs U.S. companies $160 billion a year. Replacing an employee can cost up to twice their annual salary. High performers, who are more productive, can cost even more. Other related costs add up quickly:

    • Recruiting and hiring. Advertising open positions, screening applicants, interviewing candidates — no matter how talented your prospects are, the recruiting process is a significant expense. On average, American companies need 52 days to fill an open position, and every day costs the organization money.
    • Onboarding and training. New hires need to be onboarded and trained for their roles, a process that may take days, weeks, or months. During that time, management and supervisors spend valuable time helping, mentoring, and following up on new employees’ progress. 
    • Lost productivity. While “soft costs” like productivity are more difficult to quantify, they still impact the bottom line. New hires aren’t immediately as productive as the person they replace, and it may take months or years for them to achieve that level of productivity. And because they are new to their roles, processes, and policies, they are more likely to make mistakes requiring a leader’s input or intervention.
    • Engagement. Turnover affects everyone, not just management. When one employee leaves, others are more likely to follow. This ripple effect can lead to an uptick in employee disengagement — one that costs U.S. companies up to $550 billion per year in lost productivity.

    How important is feedback and recognition? 

    No one would deny the critical role of salary and benefits in attracting and retaining talent, but these factors alone are no longer enough to retain your best employees. Today’s young professionals have a different set of expectations: They expect to work for several companies over the course of their careers and intentionally choose jobs and organizations that provide them with a sense of purpose and personal growth. They expect to work with people they like and enjoy collaborating with, so a good culture fit is imperative to recruit and retain them. 

    Recognition and feedback remain foundational to a positive culture, so raises, promotions, and recognition programs are critical to keeping employees engaged. Half of high-performing employees expect monthly face-to-face meetings with their managers, but only about half of those who do so report they are receiving the feedback they desire. 

    Managers must remember that employees planning to leave often do so without offering input or feedback. An employee may not ask about or fully understand their company’s purpose or vision, and unless their manager is actively sharing that information, they may feel leadership is equally unengaged. The lack of feedback from those who are leaving a business creates a cycle in which HR is unable even to attempt to address the concerns driving attrition. 

    Having a bidirectional conversation with employees who are on their way out, as well as with those still on board, spotlights issues and concerns, giving employers more insight into how best to improve retention. Creating a safe environment for feedback-driven conversations also helps create a more dynamic culture. Successful companies may make mistakes or fail in their endeavors, but they are willing to learn, test new strategies, and adapt as needed. Employees tend to stay at companies where they are engaged in a continuous and constructive feedback loop with leadership. 

    Asking for and accepting feedback can be a challenge, but acting on that feedback to create organizational changes is invaluable. It requires a level of collaboration between managers and employees that may not be comfortable for all parties at first, but active, continual participation from both sides can effect real change. And that change can drive genuine improvements in retention and culture.

Our efforts can be summarized in three key areas:[/vc_column_text][vc_column_text css_animation=”fadeIn”]Our parent company, Intertek, aims to improve environmental performance across operations, and has aligned their business with the Paris Agreement, to limit global temperature rise to 1.5°C above pre-industrial levels and reach net zero by 2050. To assist and align ourselves with these progressive goals of carbon neutrality, we reduced Wisetail’s carbon footprint by reducing our physical office space and embracing remote work initiatives. Majority of our Wisetailers are now fully remote, or work hybrid schedules!

    Additionally, our Wisetail Works Grant’s mission strives to help people live healthier, happier, and more productive lives. We full-heartedly encourage nonprofit organizations and those that support conservation to apply for our grant.

    Finally, Wisetail is proud to partner with the National Forest Foundation, which in 2022, planted over 8 million trees in 51 national forests. Over their lifetime, the trees planted in 2022 will store more than 4 million metric tons of CO2! To support the Foundation’s campaign to plant 50 million trees, Wisetail will continue to donate our resources to stabilize forests and rehabilitate natural ecosystems.

    Leadership shapes the learning community

    A learning community doesn’t develop organically. It must grow through strategic and intentional decision-making, and it must start with leadership. Team leaders who cultivate a growth and learning mindset shape the learning culture, benefitting the entire workplace community.     Designing a learning community

    How can your organization elevate learning from a mandatory requirement to an ingrained part of your company’s culture? It begins with a purposeful strategy for developing your learning programs.

    • Emphasize accessibility. As always, leadership sets the tone for the company-wide adoption of any cultural value. Executives and other leaders must lead by example, actively demonstrating their commitment by engaging in training and learning opportunities themselves. They also need to function as teachers, sharing the expertise and knowledge that allowed them to advance in their positions. 
    • Focus on individual needs and skill sets. Corporate learning can be uninteresting, minimally relevant required training that leaves employees with a handful of printed materials and a feeling of wasted time. Or it can be personalized to fit the needs, requirements, roles, and varied learning styles of those who work in your organization, leaving them with a sense of accomplishment and a new set of tools they can use to fulfill their responsibilities more effectively. Personalized education ensures much higher engagement and success. Gamification allows even further refinement of information delivery, offering another method of personalizing your training efforts. 
    • Teach your leaders how to teach. The more internal training and mentoring your leaders offer, the better. Your organization already has internal experts with information to share. Not everyone is a born teacher or mentor, though, so make sure to provide them with the tools and training needed to become effective, enthusiastic teachers. 
    • Create learning communities. Social media dominates our culture today, and that’s not all bad — it offers a highly effective method of building strong communities around common interests. Leverage this fact by building social media-based learning communities within your organization. These communities allow knowledge sharing, provide support networks, and generate open discussion that reinforces and expands upon formal education. 
    • Make it measurable. It’s important to measure the success of your learning programs. One crucial measure is employee satisfaction, so feedback from employee learners is vital. Give employees ample opportunities to provide feedback, and make reasonable efforts to apply the feedback you receive to improve your training programs.

It’s an adaptable approach centered on individual learner capabilities rather than traditional, syllabus-driven learning methods. With dynamic learning, trainees don’t simply memorize processes and procedures. They learn the “why” as well as the “how” and practice interpreting and applying key concepts to their work.

    Dynamic vs. Static learning

    “Static learning” refers to the rote learning approach typical of school days filled with textbooks, lectures, and worksheets. In static learning environments, learning is a one-way street. Relevant knowledge is delivered, memorized, regurgitated, and frequently forgotten. Static training programs supply a lot of information, but the passive nature of static delivery is neither engaging nor conducive to knowledge retention.     Evaluating your current training program

    Efficient and effective L&D leads to exceptional performance, but when outdated training programs are entrenched in a company’s standard operations, HR often lacks the metrics to accurately track training and measure its contribution to the bottom line. Establishing these key performance indicators (KPIs) is the first of many compelling reasons to regularly evaluate the efficacy of employee L&D. 

    Learning initiatives cost money, and hard data allows your L&D team to accurately budget for essential programs. Regular evaluations also allow companies to measure the impact of training on business initiatives and predict whether improvements to L&D delivery would bring learning objectives more in line with overall business goals.

    Evaluating the efficacy of a training program involves a broad scope of assessment and should include a thorough review of the following contributing factors:

    • Performance data. Internal training tools, such as a Learning Management System, generate volumes of training progress and performance data. While the sheer amount of data can feel overwhelming, it’s important to have a strategy to review and report on the L&D data that affects employee — and company — performance. 
    • The business impact of training. Can remote employees access training materials as needed? Can you determine whether skills presented in learning modules actively carry over into the job performance? Do specific modules lead to identifiable productivity changes when compared with others? The answers to these questions are necessary to evaluate the efficacy and efficiency of L&D programs — and identify where changes can improve outcomes.
    • Development and performance outcomes. Continuous learning is critical to improving workplace performance. But with evolving workplace dynamics, including the increasing popularity of remote and hybrid work models, it’s nearly impossible to create a one-size-fits-all L&D strategy. To drive improvements in employee performance and productivity, individual and group needs must integrate with business outcomes across every learning module. 
    • Improvement targets. Every L&D review should include an assessment of program weaknesses and create opportunities for stakeholders to strategize on improvements.

    An exceptional employee learning experience creates a culture of continuous improvement, keeps employees engaged, and adds to the overall employee experience. The employee learning experience ultimately determines how much your employees will engage with available L&D opportunities. To improve L&D efficacy, it’s essential to review individual learning objectives in the context of business outcomes. Consider the following strategies:

    • Tie learning to career outcomes. Research shows candidates and employees desire a clearly defined path to career growth. Without a strong understanding of how it will help them further their career, employees may be less willing to take advantage of learning opportunities.
