It’s an adaptable approach centered on individual learner capabilities rather than traditional, syllabus-driven learning methods. With dynamic learning, trainees don’t simply memorize processes and procedures. They learn the “why” as well as the “how” and practice interpreting and applying key concepts to their work.

    Dynamic vs. Static learning

    “Static learning” refers to the rote learning approach typical of school days filled with textbooks, lectures, and worksheets. In static learning environments, learning is a one-way street. Relevant knowledge is delivered, memorized, regurgitated, and frequently forgotten. Static training programs supply a lot of information, but the passive nature of static delivery is neither engaging nor conducive to knowledge retention. Static learning contributes to a fixed mindset, in which learners believe talent and intelligence are established and unchanging, and opportunities for growth and improvement are limited — if they exist at all. 

    Dynamic learning goes beyond simple information delivery to develop learner capability and confidence. In an online learning environment, a dynamic approach introduces key concepts and allows learners to use their experience, reasoning, and critical thinking to apply them in a variety of scenarios.     Evaluating your current training program

    Efficient and effective L&D leads to exceptional performance, but when outdated training programs are entrenched in a company’s standard operations, HR often lacks the metrics to accurately track training and measure its contribution to the bottom line. Establishing these key performance indicators (KPIs) is the first of many compelling reasons to regularly evaluate the efficacy of employee L&D. 

    Learning initiatives cost money, and hard data allows your L&D team to accurately budget for essential programs. Regular evaluations also allow companies to measure the impact of training on business initiatives and predict whether improvements to L&D delivery would bring learning objectives more in line with overall business goals.

    Evaluating the efficacy of a training program involves a broad scope of assessment and should include a thorough review of the following contributing factors:

    • Performance data. Internal training tools, such as a Learning Management System, generate volumes of training progress and performance data. While the sheer amount of data can feel overwhelming, it’s important to have a strategy to review and report on the L&D data that affects employee — and company — performance. 
    • The business impact of training. Can remote employees access training materials as needed? Can you determine whether skills presented in learning modules actively carry over into the job performance? Do specific modules lead to identifiable productivity changes when compared with others? The answers to these questions are necessary to evaluate the efficacy and efficiency of L&D programs — and identify where changes can improve outcomes.
    • Development and performance outcomes. Continuous learning is critical to improving workplace performance. But with evolving workplace dynamics, including the increasing popularity of remote and hybrid work models, it’s nearly impossible to create a one-size-fits-all L&D strategy. To drive improvements in employee performance and productivity, individual and group needs must integrate with business outcomes across every learning module. 
    • Improvement targets. Every L&D review should include an assessment of program weaknesses and create opportunities for stakeholders to strategize on improvements.

    Learning and the employee experience

    The need to boost engagement has many business leaders approaching the employee experience holistically, which gives L&D an increasingly cross-functional role. In practice, this means applying skills-first hiring practices, offering continuous L&D, and keeping employees engaged in a learning culture. 

    A skills-first hiring philosophy emphasizes sourcing and screening candidates based on specific job skills instead of formal education or years of experience. A skills-first market makes professional development a high priority for candidates, which makes L&D an employee benefit hiring teams can use to attract talent. When new hires view professional development as a company benefit, they support a culture of learning.

    Enhancing the learning experience

    An exceptional employee learning experience creates a culture of continuous improvement, keeps employees engaged, and adds to the overall employee experience. The employee learning experience ultimately determines how much your employees will engage with available L&D opportunities. To improve L&D efficacy, it’s essential to review individual learning objectives in the context of business outcomes. Consider the following strategies:

    • Tie learning to career outcomes. Research shows candidates and employees desire a clearly defined path to career growth. Without a strong understanding of how it will help them further their career, employees may be less willing to take advantage of learning opportunities. Learning programs should be clearly connected to each employee’s unique career path.
    • Use leaders as learning advocates. People managers are an influential resource. Team members are more likely to pursue learning when they have the support of trusted managers or mentors who can help them visualize the next step in their career. Encourage managers and team leaders to build interest in continuous improvement via L&D. 
    • Remove barriers to learning. Traditional approaches to workplace learning are not always accessible enough to inspire high rates of adoption and usage. Complex eligibility rules or upfront payment requirements discourage employee engagement with learning programs — even for employees with genuine interest in L&D. Accessibility remains a top priority for L&D developers.

    Even successful systems benefit from a regular review. Evaluate your L&D strategies with a focus on boosting employee engagement, increasing accessibility, and supporting both individual learning goals and broader business success.

During the first of multiple discussions in our Reflections & Projections webinar series, Wisetail leaders sat down to discuss where we were, where we are, and where we are going. President, Ali Knapp, Head of Sales, Kat Claypool, and Director of Client Success, Ryan White, addressed the recent changes and challenges they’ve witnessed in the L&D, all while offering their predictions for future L&D trends.

    We have all experienced system overload over the last few years. We were reactionary to the shift changes of the world and how we gathered technology to support those changes. Digitized tools and software were adopted rapidly to assist companies with training and management. That trend has since mellowed, and there is now a drive to fully harness these technologies/tools to their full potential, really taking advantage of engaging elements like gamification, and upskilling. 

    Since this push to fully utilize training software and technology, there has been a noticeable uptick in the use of social features. There is more user-contributed content, use of badges, and a wider utilization of points for gamification. These are incorporated into learning programs to make sure clients are being as efficient as possible with the technology that they’re using. 

    Organizations are expected to keep placing an emphasis on technology, and using it to fill the gaps within preexisting business systems. Wisetail clients have expressed increasing interest in upskilling current employees, and ensuring that there are learning opportunities and pathways for continued knowledge and career development. This is paramount for companies that want to retain their talent and see greater ROI, as the power of the future is to meet employees where they are, and help get them where they want to be.

    While Wisetail leaders were able to reveal a lot about the evolving world of L&D, we were not able to tackle all of the thoughtful questions from our viewers.     Q&A

    Q: What systems/platforms/gamification apps you’ve been using or heard of?

    A: When we referenced the social features and the gamification, we were referencing the features we have within Wisetail. A lot of the features that our clients are using center around the ability for users to contribute content, whether that’s a video, a photo, something that can be a highlight at a specific location, which a lot of admins are actually turning around and repurposing into training content. There’s a big increase in clients using points to incentivize certain behaviors in the system, whether these points are being awarded for completing a certain training, posting in dialog boards, or posting user contributed content. Clients are further incentivizing users to participate by establishing a points store where users can redeem those points to get a gift, a gift card, or some company swag. It helps create the habit of logging back into the site, getting announcements, interacting with colleagues, and contributing to the community. 

    Q: Do you see tech being used for some reasons in particular more so than others?

    A: There’s always a component of person in person learning that will always exist, and there’s pieces that we can’t replicate in a digital space, but we’re seeing tech being used more and more effectively to create experiences, and trying to get employees to be more effective, faster. We’re seeing tech used a lot in time to productivity training. We’re even seeing it being used before employees have their start dates, as there are onboarding pieces that tech opens up. We’ll continue to see tech being used a lot from the onboarding perspective. There will always be the shoulder-to-shoulder training, with pieces that need to be observed in person, but we believe in doing what you can digitally to scale it. 

    K: Even one step further, it’s looking at how we can incorporate learning and doing together. Most people have a phone in their pocket at all times, and you can pull it out, look at the training, look at what you need to know, and be good to go. A big component going forward is going to be that mobile and tablet friendliness, so people don’t have to find a computer. They have their training when they need it. 

    Q: Best guesses at what proportion of training is going to be in-person vs. remote/digital/LMS in 2023? (Again with the crystal ball!)

    K: That specific breakdown is really going to depend on the industry and what market we’re in. For example, it would look very different from a company like Wisetail in tech, to a restaurant, to a retail business. It’s really going to depend on the industry. 

    R: Industry specific, the industries that we support that require an employee customer interaction, so retail, fitness, restaurant, I would say a majority of those clients are using and are going to use some element of blended learning. 80-90% of those clients are going to use the blended learning features to enhance their learning programs. 

    A: A lot of it will also depend on the size of the organization. A lot of larger organizations are able to do a little bit more of the standards and compliance training, whereas a smaller organization is going to be in a very different spot in terms of resources. It really depends on the organization. 

    Q: What do you think success looks like in an L&D program?

    K: High levels of engagement! If your learners are logging back in, completing their training, going back in for upskilling, that’s a successful program because your users are active and engaged with it. 

    R: Only thing I would add is seeing continuous improvement, and continuously seeing that training gets better, the engagement gets better. You have to make sure you’re being responsive to what users are saying, and ensuring the program is meeting their needs.  

    A: Inclusive learning experiences and making sure the experience resonates with the entire group. We need to make sure that we accommodate all different learning styles, and all different learners, creating a process to train the entire group. We always make sure we’re looking at experiences collectively, and that the learning experience is something that resonates with the entire company. 

    Q: Do we ever see, or use, level four of the Kirkpatrick scale to measure the value of the training, trying it closer to strategic alignment?

    R: Level four of the Kirkpatrick scale focuses on results, and how targeted outcomes occur as a result of the training, support, and accountability package. We do see this! Wisetail recently did a case study with Bagel Brands outlining exactly this. The results we see are based on their streamlined training process, which translates directly to ROI. They reduced the time employees spent onboarding, and thereby reduced costs significantly. This was done by implementing a very targeted training pathway and ensuring learners have access to training at their fingertips, easily and quickly. 

    Q: What are some best practices for continuous learning using the LMS platform? 

    R: Best way to ensure continuous learning is to release content and communications with some kind of cadence. You need to give your users a reason to come back to the platform, and you need to schedule time for users to come back to the platform. One of the most effective ways to do this is with microcontent. Little TikTok style videos on how to treat a vendor, how to put together a recipe, and information on LTOs, for example. These are great resources employees can have at their fingertips to keep learning. 

    Q: The Metaverse, e.g. Oculus 2, has been shown as being effective for teaching how to work on a  jet engine, plumbing, woodwork, etc. Has anyone seen a use in the Metaverse for soft skills training such as coaching, delegations, leading meetings, etc? If so, can you share any success parameters? 

    R: While we do not doubt the metaverse will be successful in these areas, we’ve yet to come across clients using it for training… yet!

    Q: What do you see happening in the State and Local government sector? 

    R: Wisetail is fairly removed from these agencies, but looking at industries as businesses, there are a lot of parallels. They need to train their employees, they need to push out communication, and they need to do so efficiently. A lot of what we’ve seen exists on a more macro level, including major delays in USPS. They’re having a hard time hiring enough employees and retaining employees, and that’s exactly what we solve with learning development programs and software. You make sure that onboarding is seamless for employees by delivering a great training program, and support so they can grow. The goal is to provide such a supportive environment, that employees don’t seek a reason to leave. This applies to businesses and government agencies, across the board. 

    Q: Do you see tech being used for some reasons in particular, more so than others? 

    R: We are seeing tech for interconnectivity across different businesses. A lot of businesses made a shift to more remote models, but a big reason for shifts was the need to hit wider audiences with communication, updates, training, etc.. For a lot of businesses that operate out of brick and mortar locations (retail, restaurants) we did see a greater shift towards acceptance of allowing employees to access learning or tech on their personal devices. This delivers more just-in-time training, and ensures consistency in training, brand standards, and updates across the business.     Overcoming “old” obstacles

    L&D has come a long way in the past few years, but the journey was not without its challenges, some of which continue to cause frustration for employers and employees alike. Overcoming these “old” obstacles will require even more time and energy from L&D professionals and their organizations. Technology changes quickly, and learning tech should be easy to implement and operate. Learning ecosystems, integrated tools, and curated content contribute to effective L&D, but legacy tools and expectations limit L&D teams and their employers.     According to HubSpot, “of the 57% of workers likely to look for a new job in 2022, more than 50% would stay with their current company if they had more opportunities for upskilling.” Encouraging and developing innovative learning ideas is key to engaging employees and meeting their expectations, and meeting employee expectations is even more crucial to success in 2023. 

    Learning trends are typically related to how employees adapt to new tools and information. With so many changes in the way employees work, an old-school, top-down training approach is no longer conducive to an effective L&D strategy.     L&D Lessons of 2022

    Business and industry set high expectations for L&D in recent years, and with the success of learning management systems (LMS) and flexible learning models, the C-suite is taking notice. To better understand what happens while they’re on the clock and what resources they need to perform their jobs successfully, our team partnered with OnePoll and surveyed 1,000 employees in the food and beverage, retail, restaurant and hospitality industries. Those surveyed ranged from entry-level staff to manager-level workers, and were asked questions regarding habits and behaviors, as well as questions about their daily routines.

    Then, we joined our Product and Marketing Manager, Toni Nigrelli-Lafleur, and our Product Manager, Kyle Reichelt, to discuss the survey results and highlight reported habits and behaviors that put businesses at risk. To better understand workers’ daily experiences, check out these key findings:

    • Workers are stressed. On average, workers have 11 tasks to complete by the end of each shift, with morning shifts typically having the most tasks to complete, while workers in the hospitality and restaurant industries have a large number of tasks throughout their shifts.
    • One error can equate to chaos. 76% of workers said that if they forget even one of their numerous daily tasks, everything at work can be thrown into chaos.
    • Small errors can snowball. 53% said that missed steps caused bad situations. Simple missed steps can turn into big, impactful errors, and result in customer complaints, broken equipment, and even lead to people getting hurt. 
    • Training is incomplete. 61% of workers received training when they started their job, but not much after. As workers are growing in responsibility, they are not always receiving the adequate training or given the appropriate tools, or necessary support to correspond to their elevated degree of responsibility.

Additionally, they would like to see technology implemented and harnessed by their organization to solve these needs, and to make their lives less stressful. 

    To ensure new hires and established team members receive the appropriate training and have their workplace needs met, operations and L&D solutions need to work hand-in-hand to develop opportunities for employees to learn in the flow of work. Management teams need to develop thoughtful, readily accessible training materials that are easy to use.     Overhauling Learning to Reduce Turnover

    Nick Kyle, Training Manager for Bagel Brands, was instrumental in the switch from physical learning manuals, to engaging online learning content. These new training resources, centralized and managed via Coffee and Bagel YOU, the company’s LMS, allow employees to engage with the platform directly, receive up to date information firsthand, and monitor their own learning progress. 

    Since implementing Coffee and Bagel YOU and providing more flexible learning opportunities, Bagel Brands relieved the pressure on management to provide immersive training for new team members, while creating consistent learning experiences for employees. They now enjoy a 93% content completion rate, and they have experienced a substantial decrease in turnover rates.
